Hiring is the most important thing you can do for your team. Make sure you invest enough time and resources in it.

Hire people for their ability to learn, not for what they currently know. Technologies come and go, it's the people and their motivation that makes the difference.

Create a flat organization, the more levels you have the harder it is for the information to flow properly.

Don't hire assholes no matter how good they are, if you want to go far you have to work as a team. Being a good person is as important as being a good developer.

Create a culture that rewards self-learning, knowledge sharing, hacking, detail-orientation and teamwork. Culture cannot be an afterthought, try to define its pillars from the beginning and organize your team and processes around it.

Promote giving and receiving effective feedback. It is usually overrated but it is one of the best ways to improve the dynamics of the team and the performance of its members. Define the process to constantly or at least periodically provide constructive and actionable inputs.

Define some common technologies and best practices to avoid making your organization a technology bazaar. It is better to have a few bad ones than many good ones 😉.

Promote transparency across the organization. All the source code and documentation should be accessible to everyone in the organization regardless of the project they are working on.

Define a clear career ladder based on meritocracy in which engineers can grow either as a manager or as an individual contributor and in both cases with the same possibilities to grow.

Prioritize agility and continuous delivery. You cannot promise not to have bugs but you can define a process that resolves them quickly and adapts to new requirements dynamically.
